House, Hearth and Home was the company that supplies building, furniture and hardware materials to the customers, and Mark Coglin was the owner as well as general manager of the same. It faces various dilemmas in terms of leadership, but it highly relies on offering excellent services to consumers to remain competitive in the market. Coglin had employed Wesley Simpson as a yard manager for long-term, who was recognized as the right person for the job by the owner. But after observing a few things, Coglin placed Dan Boyd as an assistant manager in the firm. Dan Boyd was the best friend of Coglin who develop employees and drive or improve their performance in the services offered to the customers so that the customers got full satisfaction. Coglin faced an issue in deciding on both the managers who would be kept as the lead manager in the firm.

Major leadership issues

There were two managers in the House, Hearth and Home named 'Wesley Simpson and Dan Boyd.' Wesley Simpson was the lead manager of the yard and Dan Boyd was the assistant manager of the yard. The owner Coglin, realized that Simpson was very loyal to the company as well as his work, but he was a nonchalant person. It means Simpson was very calm and cool and did not show any anxiety or interest in the problem related to employees. Simpson, as a leader of the yard, should involve in managing the disputes between the employees. The employees have directly contravened the policy, and in this matter, the manager let the thing happened to avoid conflict or fight. Whereas Boyd made a point of confronting any worker who failed to follow the directions of the leader. He assured that the procedure would have been changing to make a compromise in order to meet the requirements of both the organization and the employees. The leader always tried to avoid issues of workers until someone complained (Alvarez, 2016). He failed to direct confront to the employees, but Boyd was effective in direct confronting any staff regarding their issues. Simpson was unable to leverage the skills as well as knowledge of the entire crew members.

Classification of leadership issues

There are several theories of leadership such as organizational system, team dynamics and change leadership (Othman and Sokkar, 2019). An organizational system refers to the structure of establishing a company, and it is considered as essential for every organization to improve productivity as well as efficiency (Van der Voet, Kuipers and Groeneveld, 2016). Team dynamics refers to the psychological as well as unconscious forces that impact the behavior and performance of the team (Trent, 2016). It can be created by the work and the working relationship of the team members. Change leadership refers to the ability to influence others through personal vision and advocacy to develop a successful path for positive change (Al-Ali et al., 2017).

The leadership issues of the given case study can be classified into change leadership theory because the case faced issues regarding the leadership changes. In today's competitive and changing market, leaders of every organization require to assess every situation quickly and accurately (Holten and Brenner, 2015). In the given case scenario, the general manager of the company had employed two managers in the yard, and both the managers were opposite of each other. Coglin acknowledged that Boyd could become the most effective leader of the organization, but the employees may feel that he was showing disloyalty to Simpson as he was the long-term employee of the house, Hearth and home.

Change leadership theory integrates all essential technical as well as behavioral skills to lead people through change (Skipworth, 2018). It refers to the specialized set of skills that develop upon business leadership. The change leadership model consists of process re-design, executive coaching, programme management, organization design, high-performance team and facilitation (Iles, 2017). Process re-design is significant for recognizing the way the changes impact the existing operating model. In the given scenario, Boyd offers effective coaching to the employees and efficiently deal with the issues of employees. Being a manager, Boyd made every employee develop relationships with the others in order to respond quickly to meet the needs of the customers.

A high-performance team can deliver better outcomes in their work and develop team-building (Conine Jr and Leskin, 2016). Boyd effectively manages the team in doing their work on time and resolve the conflict between the staffs. Facilitation can be extended through meetings or workshops to develop a vision or strategy for the group of employees to deliver god result. It helps in reducing the wastage of time and frustration and enhance the performance of the team. A change leadership model is an effective tool that guides a leader in implementing positive and meaningful change (Devinatz, 2017).

Recommended actions for the leader

A leader of the team is the person who directs, guide and instructs the group of members in order to achieve major goals of the organization. A leader needs to play several roles to get the tasks done on time to meet the requirements of the customers. Being a leader in the House, Hearth and Home, an individual will develop a strategy to reach the goal. The employee issue can be caused due to many reasons such as lack of communication or poor structure of organization system (Magsaysay and Hechanova, 2017). Therefore, a leader should identify the key reason for the issue between employees and then, select an effective strategy for mitigating the problem. The leader of the yard must take the right actions and confronting the issues at the right time to manage conflicts and gain momentum as a leader.

Being an effective leader, an individual would actively engage in learning about the team members, which help in managing conflict easily. The manager should take responsibility to help employees in developing their capability of addressing the situation of conflict on their own. It is recommended to provide one-on-one coaching to the staffs so that they can develop strategies as well as skills to address conflict issues. Conflict management skills are essential for the leader in the given scenario because it helps in managing conflict between the team members.

Comparison between recommended and presented actions

The leadership actions, as presented in the given scenario, are quite different from those recommended actions. In the given scenario,Simpson failed to take effective actions for meeting the needs of the employees and always tried to ignore employee confrontation. Whereas Boyd was seemed as good in developing a relationship with the staffs and tried to identify that drives the workers. In comparison, he lacks conflict management skills that are essential in managing disputes between the groups of members. The leader in the case offered coaching to a couple of staffs regarding the way of taking charge of the yard on weekends. In contrast to the recommended actions, the leader should provide coaching to all employees about various competencies or skills.

In the presented case, the manager or leader had taken actions too late that led the employee issue to expand quickly to the entire yard. In comparison to the recommended actions, the leader takes corrective and immediate actions for confronting the team issue in order to make a high-performance team. The above statement can be justified through the evidence that leaders who ignore conflict at every cost will find themselves regret later and lose the respect of peers to whom he lead.

Conclusion

It has been concluded from the above that effective leadership is essential for every type of organization. In the given case, the organization faced major issues in terms of leadership as the leaders of the yard lack some abilities in confronting the employee issues. Coglin, the owner of the company, faced a problem in deciding the best leader for the yard so that it achieve full customer satisfaction. Lack of communication and lack of conflict management skills are identified as the major issues of leaders in the scenario. It is recommended that the leader should take corrective actions to solve the employee issue and deliver superior services to the customers.
